中文摘要 | 護理管理才能發展是針對國內醫院各級護理主管實施之長期培育發展計畫,其目的在使護理人員獲得自我成長並提高醫院組織績效。本研究以全國醫學中心、區域醫院及地區教學醫院為例,採功能法之點,應用能力模式之概念並藉由工作分析與問卷調查之方式,進行護理管理人員之管理才能發展需求研究。結果顯示,基層主管與中階主管之認知頗一致,較重視病房護理工作之目標訂定、計畫、監督與控制,以及執行工作之溝通、協調與異常狀況處理等;高階主管較重視護理體制、政策、目標、資源與策略規劃之訂定等。此研究成果除可供才能發展提供具體的實施方針。 |
英文摘要 | Nursing management development is the long term planning for nurses who are managers or have a great potential to become a manager in a hospital. Its purpose is to improve nursing managers' abilities and hospitals performances. This research is based on the functional approach and applies the competency model and work analysis to explore the needs of the nursing management development. The results indicated that the important management activities for supervisory and middle levels of management are job planning, monitoring, controlling, and assessing. The activities of identifying and solving crisis, communicating and coordinating within the clinical unit are also important. However, the top management perceives setting nursing policy, regulation, goal, resources planning and strategy planning to be important. These findings provide not only an empirical basis in considering the needed abilities for each level of promotion, but also a practical guideline for hospital's training needs of nursing management development. |
