中文摘要 | 科技產業係為人力資本密集型的一種產業,不僅需要有創造核心專業技術能力,也需要具備專業技術移轉機制,方能將此核心能力轉化為公司之競爭優勢。本文以科技公司為例,針對員工之「專業技術傳承」進行研究,分析其影響之重要因素,研究結果發現:「工作涉入」對於「專業技術傳承」具有直接效果,這表示科技產業員工相當重視工作所帶來的成就感,而此工作成就感顯著影響其專業技術傳承,科技產業未來應努力建立員工之工作成就感,以期提高員工之專業技術傳承,建立企業永續發展之重要基礎。 其次,「知覺組織支持」與「家庭網絡關係」對員工「專業技術傳承」有間接效果,意即表示公司資源與形象、家人關係與互動具有一定程度的影響,但並非是主要的因素,但在階層迴歸分析中可以知道「知覺組織支持」與「家庭網絡關係」會經由「工作涉入」,而對「專業技術傳承」產生間接效果。由此可知,科技產業也應從公司資源與形象中著手改善,雖無法立即提高員工傳承技術效果,但卻能長期建立員工對工作的承諾。 |
英文摘要 | Technology is the human resources and capital intense industry. The industry requires not only the ability of creating the core and specialized technology, but also the transfer mechanism of specialized technology as the competitive advantage. This research aims at the study of the critical factors of technology transfer in IT companies. There are several salient findings from the results of analysis: Job involvement has the significant direct effect on specialized technology transfer, indicating the importance of job achievement and in turn influencing on specialized technology transfer. Technology industry should eagerly establish the job achievement of employees and expect to enhance specialized technology transfer as the foundation of everlasting development. Next, POS and family guanxi networks have the significant indirect effect on specialized technology transfer, namely company resources, images and family guanxi networks hold certain influences on specialized technology transfer, but they are not the direct critical factors. After examining the data from hierarchical regression analysis, we concluded the results as follows: POS and family guanxi networks have the indirect effects on specialized technology transfer via job involvement; moreover, technology industry should begin with the improvement of company resources and images. Although the effect of specialized technology transfer cannot improve immediately, it can establish employees’ organizational commitment in the long term. |
