中文摘要 | 本研究之目的在於探討高階餐旅業主管的養成過程。透過對此過程的討論,進一步理解並詮釋國際觀光旅館的產業特性、旅館經理人如何發展領導能力、以及旅館經理人能夠在職業生涯獲致成功的因素。本研究採用半結構式的菁英訪談,採樣6位年資皆超過20年,且由基層做起的國際觀光旅館總經理,分析其在進入此行業的因素、職業生涯發展的歷程、領導統御的哲學與方法、與對影響職涯成功因素的看法等。分析顯示,總經理們皆認為人是此產業最大的資產、變數、樂趣乃至痛苦的來源,學子在進入這個行業以前應當了解行業特性與個人性格;受訪者也一致主張語言及領導能力對在此行業當中晉升的重要性。根據研究分析結果,本研究分別針對旅館從業人員、業界及教育單位,就領導養成及職涯發展的規劃提出建議。 |
英文摘要 | The purpose of this research was to explore the developmental processes of high-rank managers in hospitality industry. The research was conducted using semi-structured elite interviews to gather data from six international tourist hotel general managers. Each of the participants has over 20 years of industrial experiences and has started from the bottom up. The research studied how and why each general manager first entered this industry, their career path, their approaches and philosophies on leadership and their perception of the factors that influence career success. The result shows that all 6 general managers agree on 'person' as the most important variable for this industry, and potenitial employees should have better knowledge about this industry before entering. They also agree on the importance of language capability and leadership ability as factors in getting promoted. Based on the results, conclusions were drawn, implications for industrial practices are also raised. Directions for future research are also suggested. |
