中文摘要 | 本研究旨在探討工作士氣對工作績效的影響關係,同時了解工作壓力對該二變項之調節效果,經採問卷調查法,以臺灣省各縣市警察局警員及偵查員職務為研究對象,所得資料以信度分析、變異數分析及結構方程模式分析等方法進行分析研究;其主要發現如下: 1. 工作士氣各構面之平均值全部偏高,尤其團體凝聚力之平均值高於其他構面,顯示基層員警能夠認同組織目標及警察工作價值,進而引發基層員警彼此之間願意緊密結合共同奉獻警察工作;其影響程度依序為團體凝聚力、工作投入、組織認同。 2. 工作績效各構面之平均值全部偏高,尤其情境績效之平均值高達4.0026,顯示基層員警高度重視警察紀律及其聲譽,同時樂於主動幫助同仁、共同合作完成任務及善盡組織公民行為;其影響程度依序為情境績效、任務績效。 3. 工作士氣會正向影響工作績效;其潛在變項因果路徑係數高達0.62,顯示工作士氣是提高工作績效的重要決定因子。 4. 工作壓力對工作士氣與工作績效具有調節效果,顯示工作壓力雖會正向影響工作績效,但會負向影響工作士氣。因此,適度的工作壓力才會正向影響工作績效。 |
英文摘要 | This study is aimed at conferring the influence relationship of working morale on job performance. Meanwhile understands the moderator effect of work strain on these two variables. With the methodology of questionnaire survey, and took police officers and associate detectives serve in the all county/city police bureaus in Taiwan as research subjects. It obtained data was then analyzed by reliability test, ANOVA, and SEM approach; its main findings are as below: 1. The mean value of all dimensions in working moral is higher. Especially mean value of the group cohesiveness is higher than other dimensions. It indicates the basic level policemen can recognize the organization goal and the value of police work. Therefore, the basic level policemen would like to work closely with each other. Its influence level of order is group cohesiveness, job devoting level, and organization commitment. 2. The mean value of all dimensions in job performance is higher. Especially mean value of the contextual performance reaches as high as 4.0026. It indicates that the basic level policemen highly value the police discipline and reputation. They are glad to help the colleagus voluntarily, to cooperate in finishing the task together and friendly organizational citizenship behaviors; Its influence level of order is contextual performance, task performance. 3. Working morale positively influences job performance; Its latent variable causal path coefficient reaches as high as 0.62. This inducates that working morale is a important factor to enhance job performance. 4. Work strain has moderator effect on working morale and job performance. Although it indicates that work strain positively influences job performance, it negatively influences working morale. Therefore, only the moderate work strain will positively influences job performance. |
