中文摘要 | 大陸投資經營是台灣企業累積未來跨國經營經驗的方式之一,因此本研究嘗試探 討並比較台灣企業大陸子(分)公司現階段及未來之人力培育考量與作法,望能歸納台灣企業 大陸子(分)公司在人力培育考量與作法之結構特性,以提供日後進一步研究參考。研究對象 為在深圳、上海地區投資之台商企業,共回收64份有效問卷。結果發現台灣幹部所佔比率 有下降趨勢、培育的主要對象為大陸幹部且在未來會更明顯、未來大陸幹部擔任的職務將由 僅著重技術轉變為技術與管理能力並重且職等將會更高、內訓仍將是主要方式但未來透過更 具體的訓練計劃推動公司內部與外部機構合訓的比例會顯著地增加。另發現大陸子公司未來 人力培育總體考量與作法有以下特性:辦理訓練目的主要是「增加組織人力效能」,其次是 「降低組織不安定性」;會因「內部員工」問題、員工意願及流動率等,減少人才培育的投 入;未來形成訓練需求及規劃的評估因素主要是依據「公司內部狀況分析」;未來大陸子公 司選用訓練方式主要會考慮的因素是「員工個人喜好」:主要訓練職等為「技術與作業人員」, 其次才是「管理與業務人員」。而未來人力培育個體考量與作法有以下特性:未來台籍和大 陸幹部主要訓練地點會是在大陸地區,訓練師資主要將會是由大陸方面和台灣母公司合作, 而完成訓練後多會強調與昇遷和獎金制度結合;台籍幹部所接受的訓練內容較大陸幹部及基 層員工更多元化,且主要著重在決策領導,而大陸幹部與基層員工所接受的訓練都仍將以技 術訓練為主,但都將逐步強調有關母公司經營理念的訓練。 |
英文摘要 | The purpose of this study was to survey the current and future training considerations and issues of Taiwanese corporate in Mainland China. Sixty-four respondents replied. The findings indicated that the Host-corporate national employees (HCNs) would be the major training concern, training place would be in Mainland, and on-job training would be the major method in the current and future plan. Especially, in the future, the training purpose would focus on improving employees' performance and reducing staffing uncertainty, employees' high turnover rate would be the major consideration of training investment, organizational and employees' needs would be the resources of training needs and planning, the training focus would be the first-line HCN supervisors and managers. The findings indicated that, in the future, the training contents and methods of Parent- corporate national employees (PCNs) would be more heterogeneous and focus more on the leadership and decision-making, and the training HCNs would still focus on the increasing technical skills but the training methods would be extended. The major training issue would be the transfer of corporate culture for both HCNs and PCNS in the coming future. Further discussion and suggestions were followed. |
