中文摘要 | 農會組織在臺灣的早期農業發展上有其重要性的角色與定位,然經過時代的演進及社會變遷甚至外在環境的改變因素,都足以影響此組織體系在臺灣社會的生存地位與機會,本研究以農會從員工的角度探索,從開放金融市場競爭開始,再歷經基層金融機構擠兌風波等等,以臺北縣10家都市型基層農會員工共203份問卷調查為例,針對所面臨的「環境變異認知」,「生涯導向」及「離職意願」等研究變項作統計分析以求得研究之結果。 整體而言,員工若對於組織「經營環境危機認知」有正向看法或「組織未來發展認知」有負向觀感,則員工「離職意願」會隨之顯著增加;至於生涯導向方面,「創業導向」與「獨立自主導向」程度的高低對「離職意願」也有顯著性正向影響;「工作保障導向」以及「地理保障導向」程度的高代,對「離職意願」也有顯著性負向影響,另外,「環境變異認知」與「生涯導向」以及「個人特徵」的交戶作用對於「離職意願」有顯著的影響。 |
英文摘要 | The role of Farmers’ Associations was important in the early period of agricultural development in Taiwan in the 1950s and 1960s. Changes in society and external factors have since led to a reduction in their value. The present paper focuses on employees who work for these Associations. A total of 203 questionnaires were completed by employees of Taipei County Farmers’ Associations. The survey yielded three results: (1) when employees believe strongly that the business environment is in crisis and the future organizational development of an Association is weak, they will be more inclined to leave; (2) higher levels of creativity and autonomy have a positive role in discouraging employees from leaving, whilst low levels of job security and security of geographical placement have a negative effect; (3) recognition of changes in the environment, career prospects and personal factors also affect intention to remain or not. Hence, if Farmers’ Associations wish to reduce the number of employees who want to leave, they should rethink their organizational strategy and also focus on the career prospects of employees. |
