中文摘要 | 本研究主要聚焦在船員多元化之工作環境對臺灣高級航南員離職傾向的影響,研究對象為參加今(民93)年4月26日起舉行的第一次岸上晉升訓練的一等航人員。數據以問卷調查方式取得,再以相關分析法及層級迴歸分析法(hierarchical regression)分析之。研究結果發現在航商普遍僱用外籍船員的情形下,服務於貨櫃船者的離職傾向較低,且外在工作機會的認知差異,會干擾多元船員之工作環境對其離職傾向的影響關係,但對航商僱用外籍船之認知差異,並不影響其離職傾向;此外,牛齡因素亦會影響臺灣高級航海人員的離職傾向,而教育程與海上年資則不影響。作者為上述研發現部分與船員屬於產業專質化人力有密切關係。 |
英文摘要 | This study mainly focuses on the impacts of working circumstance characterized by seafaring diversity toward Taiwanese ship-officers. Data was collected for this study through questionnaires from seafaring officers who participated in the shore-based promotional training in Taiwan on April 26-31, 2004. an empirical analysis based on a hierarchical regression model was conducted to demonstrate the conceptual framework developed in this study. The main results show that ship officers who served on container vessel possessed lower intent to turnover. Moreover, the opportunity for job outside seafaring intervenes the relationship between intent to turnover and working circumstance characterized by seafaring diversity. In addition, Taiwanese ship-officers’ age affect their intent to turnover, not so as tenure and education. The author argues that the industry-specific nature of the human resources- the seafaring officers-is partly the plausible explanation for the above-mentioned results. |
