中文摘要 | 在大力資源管理研究中,較少學者針對生涯階段,承諾變項與工作行為之間關係加以探討。基於此議題的重要性,本研究調查273位不同生涯階段之護理從業人之承諾與工作行為。分析結果指出:第一,不同生涯階段的護理人在組織承諾與專業承諾上有顯著的差異;第二,組織承與專業承諾會影響到她們的組織退卻行為與組織公民行為。基於上述研發現,本研提出一些建議供後續研究者及醫院管理階層參考。 |
英文摘要 | In the research field of human resource management, there are few efforts focused on the relationships of career stage, commitment, and work behaviors. Considering the importance of this issue, the present study investigates 273 nurses in order to understand the relationships between these variables. Results show that there are different degrees of organizational and professional commitment existing in different career stage group. Organizational commitment and professional commitment have influences on the withdrawal behaviors, and organizational citizenship behaviors. According to the above findings, some suggestions will be offered to further studies and managers in the hospital. |
