中文摘要 | 本研究旨在探討幼兒教師組織公民行為與其相關影響因素之間的關聯。研究者以問卷調查高高屏地區210名私立幼兒園所教師的組織公民行為表現、工作價值觀、工作特性知覺、參與決策程度、組織信任與組織承諾感受。收集所得資料以逐步多元迴歸、階層式多元迴歸分析以及單指標徑路分析的線性結構模式加以考驗分析。研究發現工作價值觀越傾向內在工作價值取向,工作特性知覺中工作合作性與挑戰性成分越多的幼兒教師其對幼兒園所組織投入以及機構信任程度越高,進而表現組織公民行為頻率越高。組織投入與機構信任在幼兒教師內在工作價值觀、工作特性知覺影響組織公民行為的正向作用關係中具有中介效果。根據研究發現,研究者建議幼兒園所從幼兒教師聘用、園所工作設計及園所行政領導、組織氣氛革新著手來增強幼兒教師對園所的投入與信任,進而提昇其組織公民行為。 |
英文摘要 | The main purpose of this study was to explore preschool teachers' organizational citizenship behavior (OCB) and correlation factors. The data collected through questionnaires from a sample of 210 preschool teachers at Kaohsiung county, Kaohsiung City and Pingtung county. Multiple stepwise regression analysis, hierarchical multiple regression analysis and LISREL analysis were used to analyze the data. After analyzing of the collected data, the results confirmed the main hypotheses. The main findings were: 1. There was a positive correlation among internal work value, job co-operation, job challenge, institutional trust, organizational involvement and OCB. 2. Institutional trust and organizational involvement had significant mediating effect. According to the findings, the suggestion is offered: Preschool should promote OCB of preschool teachers through the improve of recruit system, of job design, of leadership style, and of organization climate. |
