| 中文摘要 | 本研究的目的在以肯恩特(Kanter)模式探討:(一)護理人員獲得的機會及權力的程度與其工作授能的關係,(二)護理人員獲得的機會及權力的程度與其對組織使命感的相關性,(三)護理人員認知工作授能及組織使命感的關係,以提供護理管理者提升護理人員授能技巧的參考。以某醫學中心工作滿一年以上之護理人員為調查對象,從1,616位中抽取527位發放問卷。研究工具包括:1. 基本資料,2.工作效能條件量表,3.組織使命感量表。問卷回收453份,回收率86%,有效問卷400份。研究發現(一)護理人員認知工作的授能與機會結構、資訊權力、支持權力、資源權力四個變項有顯著正相關,護理人員獲得的機會及權力越多,其獲得的工作授能越高;(二)護理人員對組織使命感與機會結構、資訊權力、支持權力、資源權力四個變項有顯著正相關,護理人員獲得的機會及權力越多,對組織使命感也越強。(三)工作授能越高對組織使命感也越高。研究結果有助於護理主管發展對護理人員授能的策略及技巧。 |
| 英文摘要 | The purpose of this research was to test the relevance of Kanter's prop o si tions as follows: 1. the relationship be tween nurses access to opportunity and power in one's po si tion and perceptions of workplace empowerment; 2. the re la tion ship between nurses access to opportunity and pow er in one's position and perceptions of organizational commitment; and 3. the relationship between perceptions of workplace empowerment and organizational com mit ment of nurses in a teaching hospital in Taiwan. A proportionate random sample was drawn from the list of 1,616 Registered Nurses with one-year ex pe ri ence at a teaching hospital in July 2000. A total of 527 self-administrated questionnaires were send ing with a response rate of 86% (453). Four hundred re spons es were found to be valid. Three self-report ques tion naires were used in this study: The demographic data, the Con di tion of Work Effectiveness Questionnaire and Organizational Com mit ment Questionnaire. The results showed: 1. A strong positive relationship be tween nurses access to op por tu ni ty and power in one's position and per cep tions of work place empowerment, 2. A strong positive re la tion ship between nurses access to opportunity and power in one's position and or ga ni za tion al commitment, 3. A strong positive re la tion ship between work place em pow er ment and or ga ni za tion al commitment. The findings suggest that nurs ing leaders need to develop the em pow er ment strategic planning and skill for their nurses. |
