中文摘要 | 在人性化管理趨勢下,引導員工信任組織係為企業組織追求的理想狀態;然而組織政治活動卻是企業組織無法避免的現實狀態,如何調和組繚晸治認知(現實)與員工信任行為(理想),以促使員工產生良好工作滿足,乃是本文探討的玊題。本文研究對象為中華電信與三商銀員工,發放850份問卷,有效問卷104份。實證研究結果顯示:影響繆繚晸治認知的前因變項包括組織權力集中程度與衝突程度;組織政治認知對員工工作滿足產生負向影響;組織政治認知對員工工作滿足產生負向影響;組織信任對組織政治認知與工作滿足有顯著的干擾作用存在。 |
英文摘要 | In modern managerial tendency, employee trust in organization is an ideal state. But, in fact, organizational politics is ineviable realistic state. Therefore, how to keep the balance between ideal and realistic situations to make organizational employee have good job satisfaction is the main purpose of this study. The sample is made up of employee from Chunghwa Telecom, Changhwa commercial Bank, Huanan Bank and first Commerical Bank's branches. 850 questionnaires was mailed, effective response was 104. Conclusions drew from the study: the antecedent variables of the perceptions of organizational politics that conflict and power centralization both reached significant levels. The perceptions of organizational politics has negative impact on employee's job satisfaction. And employee trust in organizations had moderator effect between the perceptions oforaganizational politics and employee's job satisfaction. |
