中文摘要 | 不同於過去組織變革的宏觀研究,本文由微觀心理層面探討個人在變革過程中因應變革壓力的本質與歷程,並以曾經或即將從事組織變革活動的單位員工為研究對象,實證分析組織變革壓力、認知評估、個人資源、組織制度支持、及因應方式間的關係。研究結果顯示,個人面對組織變革壓力時,其所可能採取的因應方式,會受到個人對此等壓力的不同認知評估結果所影響。同時,個人在變革壓力認知評估過程中,又顯然受到內部個人資源的人格特質所影響。其中當個人對變革壓力傾向挑戰認知評估時,較可能採取直接解決問題的因應方式,而個人較高的自我效能與風險容忍人格特質,均能有效提高個人對變革壓力的挑戰認知評估。此一結果除說明為確保變革成功,從微觀心理層面探討成員因應組織變革是不容忽視的課題,並可作為組織執行變革管理之參考。 |
英文摘要 | Unlike past macro perpective researches pertaining to organizational change, this paper, from micro psychological viewpoints, investigates the nature and process regarding individual response to the stress in the changing process. The employees who have been engaged in or are about to be involved in the organizational changing activities are investigated in this research. The content of this research incorporates the empirical analyses of the relationships among the stress of organizational change, cognitive appraisal, personal resource, support of organizational system, and coping strategics. The research founds that when individuals face the stress of organizational change, the possible coping strategics are affected by the result of cognitive appraisal regarding the stress perceived by individuals. Meanwhile, in the process of individuals congnitive appraisal towards organizational change, it is obvious that individuals are also influenced by the personality feature of internal personal resources. When individuals tend to perceive organizational change as challinging congitive appraisal, it seems that a coping strategy of direct problem solving is very likely to be adopted. In addition, individuals with the personality feature of higher self-efficacy and risk tolerance are deemed to be able to effectively promote the challenging cognitive appraisal in response to organizational change. The results not only demonstrate that in order to assure the success of individual coping with organizational change is indispensable, but also can be served as crucial references for implementing the change management. |
