中文摘要 | 本研究由智慧資本管理的觀點,將人力資源管理活動視為組織的智慧資本管理活動。研究中藉由文獻探討歸納出人力資本、結構資本以及內部關係資本等三個智慧資本的構面,並主張各種人力資源管理活動將能夠對不同種類智慧資本的建立與維持有所助益,並進而探討此些活動與組織績效間的關聯性。研究結果發現,人力資源管理與組織績效間存在顯著的關聯性。在各人力資源管理活動中,人力資本管理對組織績效的影響最為全面,其次是結構資本管理,而內部關係資本管理對於組織績效則無顯著影響。其次,內部效能與市場績效扮演了人力資源管理對財務績效影響的中介角色,尤其人力資本管理與結構資本管理將可提昇組織內部效能,並進而提高市場績效,最終對財務績效產生助益。再者,研究中亦發現存在明顯的互補效果,人力資本管理的效能將因結構資本的提昇而加強,而結構資本管理的效能將因內部關係資本的提昇而加強。同時,高智慧資本型組織亦較低智慧資本型組織有較高的組織績效表現。 |
英文摘要 | Based on intellectual capital perspective, HRM practices are recognized as organizational intellectual capital management practices in this study. After reviewing the relevant literature, we conclude human capital, structural capital, and internal relation capital as three dimensions of intellectual capital. This study argued that different HRM practices facilitate the building and maintenance of different kinds of intellectual capital and explore the relationships between these practices and organizational performance. Results showed the positive relationships between HRM practices and organizational performance. Among different HRM practices, human capital has the most comprehensive effect on organizational performance, following by structural capital, and internal relation capital has no significant effect. Furthermore, relationships between HRM practices and financial performance were mediated by internal effectiveness and market performance. Human capital and structural capital management can improve internal effectiveness, market performance, and financial performance sequentially. Finally, complementarities have been found. Structural capital facilitates the effect of human capital, and internal capital facilitates the effect of structural capital. Besides, organizations with high intellectual capital outperform organizations with low intellectual capital. |
