中文摘要 | 高科技產業為我國深具發展潛力的產業,優秀的研發技術人員則為此產業中重要的核心資產。高科技產業具有產品壽命周期短、複雜性高、技術變化快等特性,這些特性可能構成研發技術人員的重大壓力,而可能對工作滿意與離職傾向產生負面影響。本研究以實證方法綜合探討高科技產業中研發技術人員之工作壓力來源,以及工作壓力與工作滿意、離職傾向間之關係:另外並分析此關係是否因個人基本特質、人格特質、壓力處理方式之不同而有所差異。研究以新竹科學工業園區廠商之研發技術人員為對象,總計發出問卷336份,回收有效問卷184份。問卷統計分析發現:(1)高科技產業特性與角色壓力兩者都是造成工作壓力的壓力源:A型人格傾向低、成就動機高及面對壓力採取積極處理型者,感受的工作壓力較小。(2)工作壓力愈大則工作滿意愈低、離職傾向愈高;工作壓力對工作滿意之影響因A型人格及壓力處理方式之不同而有差異;工作壓力對離職傾向之影響因A型人格、成就動機、性別、年齡、學歷、職位、年資及壓力處理方式等因素之不同而有差異。(3)工作滿意愈高則離職傾向愈低。 |
英文摘要 | High-technology industry has been the most potential industry in Taiwan, and one of its most important core assets is R&D technicians. High-tech industry has some characteristics which may not be had by most traditional industries, such as short product life cycle, high complexity, quick technology change, and so on. Do these characteristics cause job stresses for their R&D technicians? And do job stresses influence their job satisfaction and turnover intention? These problems might be worth investigating and understanding. In this study, we try to find the job stress sources of R&D technicians of high-tech industry, and the relationship between job stress and job satisfaction, as well as turnover intention. And we also discuss the effect of basic personal types, personality characteristics, and stress handling styles on the relationship between job stress and job satisfaction, as well as turnover intention. 336 questionnaires from R&D technicians of high-tech industries in Taiwan Shin Chu Scientific and Industrial Park were collected, and 184 were usable. The following results are obtained: (1) Both role stress and high-tech-industry characteristics are important sources of job stress. High A type personality, high achievement motivation and active stress handling style get less job stress. (2) The higher job stress is, the lower job satisfaction, and also the higher turnover intention is. The relationship between job stress and job satisfaction is affected by A type personality and stress handling style. The relationship between job stress and turnover intention is affected by A type personality, achievement motivation, sex, age, education level, job position, work period and stress handling style. (3) The higher job satisfaction is, the less turnover intention is. |
