中文摘要 | 因應我國人口高齡化的趨勢,在老年人力運用的作法上,應該政府、企業、老人三方面協力配合,但目前國內之相關研究,均集中於政府及老人層面,本研究為了彌補此一方面之不足,乃以企業經營的觀點來探討此一問題。 在本研究中,首先以企業雇用老人意願及老人再就業之意願為基礎,提出一個老年人力運用之整體性架構,以整合各類相關文獻及資料,並說明整個老年人力運用之內容。 在實證研究部份,係利用問卷調查方式,以高雄地區之企業人事經理、企業外部已退休老人為對象,分別調查其雇用再就業意願,以及對各項管理因素在看法上之差異。研究之結果得到下列發現: 1.企業較願意雇用內部將退休老人繼續工作,而較不顧雇用外部已退休之老人。 2.企業雇用內部將退休老人繼續工作,傾向將其留任原來工作,而對外部已退休老人的雇用,最願意雇用顧問人員,顯示企業對老年人力運用,最喜歡利用其退休前的工作經驗。 3.對老年人的激勵因素,以良好的同事關係最有效,金錢激勵被認為最沒有效果。 4.在工作時間安排上,企業和已退休老人皆較偏好全天性工作。 5.在招募管道上,企業及已退休老人傾向於採用員工 (親友) 推薦,而不喜歡採用政府職業介紹之管道。 針對實證研究之結果,本研究最後分別對企業及政府提出建議以作為我國老年人力運用和開發之參考。 |
英文摘要 | Responding to the trend of more aged people in Taiwan, there were many aged manpower studies from the viewpoint of social welfare, but few from the viewpoint of business which is important for the employment of the aged. In this paper, we propose an integreted framework of the aged employment which is based on both the willingness of business to employ the aged and that of the aged to work again. Then we also have an empirical study to examine their willingness and the difference of their recognition in employment requirements. The results show that: 1. The businesses would like to continue to employ their own aged employees, rather than employ the retirees from outside. 2. The businesses tend to retain their aged employees for original jobs, and like to employ external retirees only for consulting services. 3. Good co-worker relationship is the most efficient factor of motivation. 4. Both the businesses and the aged prefer the employment of full time jobs. 5. The businesses prefer to recruit the aged through their employee's recom-mendation, rather than through the government's allotment. Implications and suggestions are also delineated. |
