中文摘要 | 再就業婦女投入職業市場是潮流趨勢,企業對再就業婦女雇用之意願則是間接促 成此潮流的產生,然而影響企業雇用再就業婦女之因素鮮被探討,特別是當企業在運用再就 業婦女人力之際,內部之管理制度是否作適當之調整以配合再就業婦女之需要,值得深究。 本研究針對在民國 78~81 年參與桃竹科技整合之廠商, 探討其雇用再就業婦女決策之影響 因素, 共蒐集有效樣本 128 家公司,發現公司內部某些管理制度的存在、對人力資源規劃 之重視及主管對已婚婦女員工績效之滿意三項因素,與公司繼續雇用標的人口群有正向關係 。為有效運再就業婦女,本研究建議企業應提供一個對婦女有支持性的工作環境,例如彈行 工時、工作分享、托兒托老等,以吸引再就業婦女的勞動參與,以及提升婦女的生產績效 。 |
英文摘要 | Business in Taiwan has faced the problem of "labor shortage," and the effective way to resolve it is to develop the potential women human resource. On the average, women accounted for 45% of the workforce in Taiwan, which is about 10% below the United States. Housewives, who worked before their marriage and currently not working for income, represent an aboundant human resource to be developed. How government and business can devlop and incorporate this resource into the nation's human resource planning and the business' strategic planning could be the solution. The purposes of this paper are twofold. Firstly, through the survey of sampled companies coupled with indepth interview, it identifies the factors that influence the companies' decision of employing these targeted women. Secodly, it provides recommmendations on how business can effectively attract and utilize this potential human rsource. The subjects of the companies which tend to employ these targeted women were recruited mainly from those who attended the project of "the Integration of Scientific Technology Resources in the Counties of Tao-Yuan and Hsin-Chu." One hundred and twenty-eight companies were surveyed; five hypotheses were tested, and three of them were found to be significant. The results of the analyses show that the specific management policies, the degree of human resources planning, and the satisfaction with the performance of the female workers have positive association with the decision of the employment for the reentrant women. |
