中文摘要 | 團隊是當前最受歡迎的工作設計方式,為了提高團隊效能,研究者紛紛從不同的角度,來探討影響團隊效能的因素,包括團隊結構、團隊組今、及成員屬性等等。然而很令人意外的是,解釋團隊效能的許多模式當中,卻都忽略了團隊領導行為的重要作用。此外,團隊領導究竟是透過何種機制,而影響了團隊或成員效能,亦次決探討。有鑑於此,本研究以71個團隊385位團隊成員為對象,從對偶分析層次切入,探討轉型領導、國隊內互動、及團隊成員效能的關係,並驗證IPO模式的有效性,結果發現:(1)關係取向的轉型領導行為對團隊與成員效能、團隊內互動具有較高且顯著的影響效果;(2)團隊內互動對團隊與成員效能亦具有顯著影響效果;(3)團隊內互動對團隊領導與團隊成員效能之關係具有完全的中介作用。最後,討論了本研究的限制、未來研究方向、及對團隊理論與實務上意涵。 |
英文摘要 | Team is the most popular working design at current age. In order to raise the team effectiveness researchers by different approaches investigate various factors affecting tem effectiveness such as tem structure, team composition, and team member's attribution. However, one of the most important factors, team leadership, is ignored. For improving the deficiency, this research was designed to use 71 teams with 395 team members, as the subjects for empirical analysis at dyadic level, to examine the relationship between transformational team leadership, intrateam interaction, and effectiveness of the team and team members for testing the validity of IPO model. The findings are: (1) Comparing to task-oriented transformational leadership, relationship-oriented transformational leadership has more significant influence on intrateam interaction and effectiveness of the team and team members; (2) Intrateam interaction has significant effect on effectiveness of the team and team members; (3) The relationship between team transformational leadership and effectiveness of the team and team members is mediated by intrateam interaction. The research limit, future research direction, and theoretical and practical implications of this study were also discussed. |
