中文摘要 | 組織寬裕營造組織創意氛圍與創新氣候,對組織與人才發展至為重要。然而,過去少有以組織寬裕觀點探討組織創意氛圍之運作機制。本文回顧組織寬裕與組織創意氛圍文獻,建構組織創意氛圍六構面,含(1)願景與使命、(2)自主性、(3)同儕支持、(4)挑戰性和趣味性、(5)激勵制度與(6)資源,以著重前瞻研發創新之i法人研究機構具寬裕情境,其推動「10%自由創新計畫」為研究個案。文末發現i機構可:(1)透過具體的願景和使命導引組織轉型、(2)資源寬裕支持創意持續、(3)促進計畫參與者自我效能與(4)擴大尚未加入該計畫員工參與,藉此增強組織創意氛圍。結論為組織寬裕之自由創新計畫提升組織創意氛圍。最後,對組織營造創意環境與欲採用自由創新計畫提出具體管理意涵 |
英文摘要 | Organizational slack builds a creative and innovative climate for organizations and employees. Thus the issue of organizational slack is very important for organizational development. However, there are few studies emphasizing organizational creative climate based on a perspective of organizational slack. Based on the literature review of organizational slack and organizational creative climate, the study develops six dimensions of organizational creative climate. The six dimensions consists of (1) vision and mission, (2) autonomy, (3) challenge and playfulness, (4) peer support, (5) incentive system, and (6) resources. Especially the issue is more important for research institutes with slack resources addressed on the shift toward advanced research and development. This paper adopts "10% free innovation initiavtive" in i research institute as the case study. The paper finds that free innovation initiavtive could enhance organizational creative climate with the share vision and mission, sustained supportive resoureces, self-efficacy of participants, and enlargement of non applicants. Finally, some managerial implications are provided to organizations that might be interested in adopting free innovation initiative in the future |
