中文摘要 | 本研究主要目的係探討護理人員工作滿意度與留任意願之相關因素。以問卷調查法及採分層隨機取樣方法進行收案。於88年5/10至5/20以北部某區域醫院內、外科病房之在職的護理人員為調查對象,共以194位護理人員為本研究之樣本。研究結果發現:(一)年齡平均以20-25歲居多(58.2%),未婚(78.6%),年資以<1年居多(29.1%),住宿舍(62.1%),薪資平均大於3-4萬(75.8%)。(二)以皮爾森(Pearson Correlation)檢定護理人員留任意願與其工作滿意度呈正相關性(p<.05),留任意願以安於目前的護理工作狀況最低;工作滿意度以同僚互動關係(3.75分)最高,對工作壓力感受(2.96分)最低。(三)以史貝們(Spearman Correlation)檢定護理人員基本屬性與其工作滿意度之相關性,除上班花費時間與整體工作滿意度無顯著之相關外(p>.05),其中護理人員年齡與護理專業特性、福利待遇、升遷制度及參與決策權利機會(p<.01)及同僚互動關係(p<.05)有顯著之正相關;護理人員子女與福利待遇、升遷制度有顯著之正相關(p<.01),服務年資與福利待遇、升遷制度及參決策權利機會呈正相關(p<.01);職級與護理專業特性呈顯著正相關(p<.01);薪資與護理專業特性(p<.01)及參與決策權利機會(p<.05)呈顯著正相關。(四)以t-test及以單方變異數分析(One-way ANOVA)檢定護理人員基本屬性與留任意願及工作滿意度均無顯著差異(p>.05)。本研究之結果可做為管理者改善管理之方針及降低離職率之參考。 |
英文摘要 | The purpose of the study were to examine factors related the job satisfaction and intention. The survey method with the stratified random sampling was used in the study. Nurses participated in the medical and surgical unit of the northern regional hospital during May 10 to May 20, 1999. The results showed that: (1) The average age of the participants was 20-25 years old. 78.6% were single status. The majority of sample was working less then one year (29.1%) and living dormitory (62.1%). The average of salary was over 3-40,000 per month of the participants. (2) The job satisfaction and intention stay were positively corrected (p<.05) with Pearson correlation test. The satisfaction of current job was the lowest in the intention stay. The well interaction relationship with colleges was the highest score and the perception of the work-pressure was the lowest score of he job satisfaction. (3) The most of demographic data, except spending time to work, with job satisfaction were positively correction by Spearman correlation test. The age of participants with nursing professional characterization, welfare service, promotion system, participating decision-marking, and interaction relationships of demographic data with job satisfaction were positively corrected. The numbers of children related positively to the welfare service and promotion system (p<.01). Years of nursing service with welfare service, promotion system, and participating decision-making were significantly positive correlation (p<.01). Clinical ladder related positively to nursing professional characterization (p<.01). Nursing salary with nursing professional characterization and participating decision-making were significantly positive correlation. (4) The demographic data of participants with job satisfaction and intention stay were no difference by t-test and one-way ANOVA test. The results of the study will be provided to administrators as a reference in improvement of managing clinical practice and decreasing the turn rate. |
