中文摘要 | 本研究係探討不同待遇類型與待遇滿足感及組織公民行為的關係,並檢視個人的公平感受和待遇滿足感的關連性。本研究的有效樣本共三百七十五人,其中事業機構員工一百九十人,行政機關二百一十八人。主要的研究發現為:1.公務人員對待遇仍覺不滿意,尤 支領一般行政機關待遇為甚。且事業機構員工的待遇滿足感和薪資滿意度也高於行政機關員工。2.「大方型」的人比「計較型」的人有較高程度的待遇滿足感。3.待遇類型和組織公民行為之間並無關係存在;但待遇滿足感與組織公民行為則有正相關。依據本研究的發現,作者建議政府應提供行政機關公務人員適度的薪資和福利,同時應從整體給與的角度,思索福利制度所扮演的角色。 |
英文摘要 | This research examines the relationship between the type of pay, pay satisfaction and organizational citizenship behavior. It also explores the correlation between equity sensitivity and pay satisfaction. The available samples of the research are 375, including 190 in the public enterprises and 218 in the administrative agencies. The important findings are: 1. the public employees are still dissatisfied with their pays, especially the employees in the public agencies. Furthermore, the pay satisfaction of the empolyees in those enterprises is higher than that of the employees in the administrative agencies. 2. the subjects who are "benevolents" have higher pay satisfaction than those who are "entitleds". 3. there is no correlation between the type of pay and organizational citizenship behavior, yet a positive relationship between pay satisfaction and organizational citizenship behavior exists. According to the above findings, the author suggests that the government provide employees in the administrative agencies with adequate compensation (including salary and benefits), and reconsider the significance of benefits in the government pay system from the total compensation standpoint. |
