中文摘要 | 組織人口學的實證研究,絕大部分集中在人口組成影響面的討論。對於人口結構 形成原因的實證研究並不多見,即使有,亦僅止於建立人口存流量關係的數量模型方面。職 是之故,本研究遵循組織人口學的研究脈絡,一方面從結構面的角度出發,一方面回過頭來 討論人口結構型態形成的相關因素。經由實證分析,本研究發現:1.女性員工比率愈高的公 司,其成員的年齡(年資)結構愈可能為金字塔形。2.買賣工作人員比率愈高的組織,其成 員的年齡(年資)結構愈可能為金字塔形。3.人員薪資變異與薪資性別變異較大的組織,其 成員的年齡(年資)結構較可能為菱形。4.福利措施較好的組織,其成員的年齡(年資)結 構較可能為金字塔形。5.組織規模與員工年齡結構無關;但組織規模愈大,其成員的年資結 構愈可能為金字塔形。6.公司成立年數愈久,其成員的年齡(年資)結構不可能為金字塔形 。 |
英文摘要 | Most of researches in organizational demography focus on the impacts of demographic compositions. Only a few researches study the causes of organizational compositions, except very few papers that build quantitative models to study population stocks and flows. Following the research stream of organizational demography, this study tries to find the determinants of organizational forms and shapes, from a structural perspective. Empirical results indicate that: (1)A firm that has a higher proportion of female employees is more likely to have a pyramid-shaped age(seniority) structure. (2) A firm that has a higher proportion of sales is more likely to have a pyramid-shaped age (seniority) structure. (3) A firm that has a larger variation of compensations and a larger sex-difference in compensation is more likely to have a diamond-shaped age (seniority) structure. (4) A firm with better benefits is more likely to have a pyramid-shaped age (seniority) structure. (5) No significant relationship is found between firm size and age structure. A larger size firm is, however, more likely to have a pyramid seniority structure. (6) An older firm is less likely to have a pyramid age (seniority) structure. |
