中文摘要 | 目的:護理人員的高流動率導致人力缺口,影響護理生態;本研究欲了解護理人員專業承諾對離業傾向的相關性,並檢驗組織承諾是否在專業承諾對離業傾向的關係間具有調節效果。方法:本研究採橫斷式研究,以便利抽樣及問卷蒐集資料,有效樣本共423份。採用SPSS軟體針對本研究提出之假設模式進行驗證。結果:(1)護理人員的積極性專業承諾-情感性承諾、規範性承諾構面對離業傾向具有負向影響(2)護理人員的組織承諾增強了積極性專業承諾-規範性承諾構面及消極性專業承諾-持續性承諾對離業傾向的負向效果。結論:本研究結果可供醫療管理者了解護理人員離業之關鍵因素,並提供醫療管理方法上的建議,特別在於提升組織和護理專業承諾,以降低護理人員的流失。 |
英文摘要 | Objectives: High turnover rate and low practice rate among qualified nurses have led to the severe nursing shortage in Taiwan. The aims of this study were to investigate the relationship between professional commitment and organizational commitment and the moderating effect of organizational commitment on the relationship between professional commitment and intention to leave the profession. Methods: We utilized a cross-sectional research design with convenience sampling in this study. The participants were all registered nurses. A total of 423 valid questionnaires were obtained for data analysis. Results: Professional affective commitment and professional normative commitment had a negative effect on intention to leave the profession. In addition, organizational commitment was found to moderate the effect of professional normative commitment and professional continuance commitment on intention to leave the profession. Conclusions: This study showed organizational commitment moderates the negative relationship between professional normative/continuance commitment and intention to leave nursing. These findings suggest that promoting nurses' commitment to both the organization and the profession is essential in reducing their intention to leave the profession. |
