中文摘要 | 本研究旨在探討餐旅業師徒關係正、負面功能之前因與工作結果變項間的關係,特別將師徒間負面經驗構面納入以擴展師徒關係理論之範疇。以273位餐旅業實習生有效問卷調查樣本,運用線性層級迴歸進行檢證,結果顯示師徒關係的正、負面功能對於工作滿意度和角色壓力有顯著的影響效果。此外,研究結果也驗證了合作文化與群體特性(群體支持與群體過程)等脈絡因素對師徒關係(正、負面)的顯著的效果。最後,針對研究發現的意涵與未來研究進行討論。 |
英文摘要 | This study aimed primarily at exploring factors (cooperative culture and group characteristics) and job outcomes (job satisfaction an role stressors) associated with positive and negative mentoring functions in hospitality, and also expanding the application of mentoring functions scales by incorporating negative mentoring functions. A total of 273 completed valid questionnaires were subjected to linear hierarchical regression analysis. Results showed that both positive and negative mentoring functions were all significantly correlated with job satisfaction and role stressors. Moreover, results also supported that relationships between cooperative culture; group characteristics (group support and group process) and mentoring functions (positive and negative). Finally, the implications of these findings and the directions for future research are discussed. |
