中文摘要 | 本研究運用社會支持資源理論(Social Support Resource Theory)瞭解師父的幽默、徒弟的核心自我評價在師徒關係的角色,並分析師徒功能提供的支持對徒弟職涯滿意度、情緒耗竭及離職傾向的影響。本研究採兩階段調查,調查間隔兩個月,共收集186名徒弟樣本,運用迴歸分析發現:師父幽默與徒弟核心自我評價對徒弟接收之師徒支持呈現顯著正向關係,但兩者並無交互作用,也就是說,徒弟核心自我評價對師父幽默與徒弟接收之師徒支持並無調節效果;師徒支持顯著影響日後的徒弟心理產出,分別為:正向影響徒弟之職涯滿意、負向影響徒弟之情緒耗竭與離職傾向。最後,本研究針對研究發現提供理論與實務未來發展的建議。 |
英文摘要 | Using the social support resource theory as the foundation, this research highlights antecedents and outcomes of mentoring support that protégé received in supervisory mentoring relationships. Specifically, this study examined two antecedents of mentoring support (mentors' humor, protégés' core self-evaluations; CSE) and three protégé outcomes (career commitment, emotional exhaustion, intention to quit). Using data collected from 186 employees at two time points (two months apart), the regression analyses results indicated that mentors' humor and protégés' CSE, but not their interaction, related positively to mentoring support that protégés received. Furthermore, mentoring support related positively to career commitment whereas it negatively related to intention to quit, and emotional exhaustion. A discussion of the theoretical and practical implications of these findings is offered. |
