中文摘要 | 本研究旨在探討轉換式及交易式領導風格對於員工態度之影響,並納入員E人格特質及雙方親信關係等情境變項一併探討。本研究以職場員工為對象,採便利抽樣法蒐集了195份問卷資料進行分析,經由統計後得出下列五項重要的研究發現:(1)轉換式及交易式領導對於工作滿足及組織承諾均具有顯著的正相關,其中轉換式領導的相關性略高於交易式領導;(2)在四種領導風格中,以高轉換高交易領導類型下的員工工作滿足及組織承諾最高,而且顯著大於其他三種類型;(3)內外體及親信關係皆會直接影響員工態度,但是成就動機則無直接影響,其中內控者員工的工作滿足較高,雙方親信關係高的員工有較高的工作滿足及組織承諾;(4)成就動機會顯著干擾領導效能,成就動機高者在面對轉換式領導增強峙,其工作滿足及組織承諾增幅將大於成就動機低的員工,而面對交易式領導增強峙,其組織承諾增幅也將較大;(5)親信關係也會顯著干擾領導效能,雙 方親信關係高的員工在面對轉換式領導增強時,其工作滿足增幅將大於親信關係低的員工。 |
英文摘要 | The purpose of this study is to examine the effects of the transformationa1 and transactional 1eadership on emp10yees' attitudes and to discuss the moderating effects of confidant relationships and employees' attributes. Based on the resu1t of statistical analysis on 195 questionnaires, the following findings are obtained: (1) Transformational leadership and transactional leadership are significantly related to employees' attitudes such as job satisfaction and organizational commitment. (2) Leaders who perform the high-transformational and hight transactional leaderships are more likely to let their employees get the higher levels of job satisfaction and organizational commitment. (3) There are direct1y significant effects of locus of control and confidant re1ationships on employees' attitudes. (4) AIthough there are no directly effects of the achievement need on employees' attitudes, the achievement need will moderate the correlations between 1eadership styles and employees' attitudes. (5) Excepting the direct impacts, confidant re1ationships will a1so moderate the correlations between the transformationa1 1eadership and employees' attitudes. |
