| 中文摘要 | 雖然先前的研究都宣稱員工入股具有保留員工的功能(Leonard, 2001)。然此結果 不適用於臺灣的高科技產業。因此本研究檢驗員工入股對員工跳槽意願的影響。結果發現員 工入股使入股員工對入股產生期待,此期待始於員工對周遭機會的尋找更加用心,因而提高 了員工的跳槽意願。除此之外,我們同時推論環境變數 (同儕跳槽、外部工作機會與同業相 關資訊 ) 將對員工入股與員工跳槽間的關係產生干擾效果,驗證結果也證實此一假設。 因 此,本研究指出當越多同儕跳槽、外部工作機會、與同業資訊時,入股員工更易產生跳槽意 願,但當外部環境資訊不佳時,則此情況會減緩。 |
| 英文摘要 | Previous studies have suggested that Employee Stock Ownership Plans (ESOP's) should help the company to retain talent (Leonard, 2001). But the program isn't available to the high-tech industry of Taiwan. In this context, I examine the relationship between employees' stock ownership and their intention to change employers. The findings of this study indicate that the relationship is positive. When questioned, employees who have acquired stock through company-sponsored programs tend to report a significantly higher likelihood that they will soon change jobs. The result reveals that Employee Stock Ownership isn't a good incentive way to retain employees. In addition, we speculate and support that environment variable would moderate the relation between employee stock ownership and employer change intention. Furthermore, results of this study indicate that the colleague's mobility, outside job opportunity and the industrial information would modify the intention of employer change (Hulin et al, 1985; Irving & John, 1999). However, employees who contact the more information from colleague, outside opportunity or industry information would induce their employer change intention. Conversely, in a stable and little information environment, employees only need to do job dutifully. |
