中文摘要 | 本研究希望藉由組織學習理論中的「動態觀點」,以瞭解管理知識導入的影響構面,並建立管理知識導入模型,進而再以所建立之導入模型探討管理知識導入過程中可能產生的學習缺口。因此,具體而言,本研究的研究目的有:1. 透過文獻探討與深度訪談的資料整理,以瞭解管理知識導入的影響因素,進而發展成問卷;2. 藉由問卷調查,以檢測管理知識導入的影響因素與建構初步的管理知識導入模型;3. 透過對焦點座談的內容分析,以瞭解管理知識導入可能的學習缺口,並結合目的二的結果,修正管理知識導入模型,以提供更完整的結論。而最後的綜合研究結論有:1. 歷程變項與情境變項間的作用方向,因具有時間差序的特性,所以不同的時點,會有不同的影響;2. 管理知識導入的不同歷程階段中,受到不同的情境變項影響;3. 組織學習之學習缺口可分為歷程性學習缺口與情境性學習缺口。 |
英文摘要 | Based on a dynamic perspective of organizational learning, this research attempts to determine what kind of learning gaps will occur when an organization is infused with new management knowledge which is completely different from the previous. Through a literature review and by discourse analysis of three in-depth interviews, we constructed a preliminary research framework and devised a related questionnaire. Then, after a questionnaire survey, we refined the framework on the basis of a statistical analysis of 265 effective responses. Nevertheless, since the term 'gap' denotes some kind of failure and many firms seemed unwilling to answer a mere 'questionnaire', we attempted to organize two focus-group meetings of ten participants by snowballing. These participants all had had some failure experiences when infusing new management knowledge. Subsequently, a content analysis of the verbatim records from two meetings was used to clarify the gaps during knowledge infusion. In conclusion, we have presented the findings and some suggestions as well. |
